Mandates

What companies hire a CTO to do.

Own the technology strategy

Architecture, build versus buy and where AI belongs in the product, tied to what the business must deliver in the next two years.

Build the engineering organization

Hire the first engineering managers, set the hiring bar, and shape a team that can double without slowing down.

Make the platform scale

Reliability, security and cloud cost that hold up as customers, data and traffic grow, without a rewrite every year.

Be the technical voice of the company

In board meetings, fundraising and technical due diligence, and across the table from enterprise customers’ architects.

Sound familiar?

Why CTO searches go wrong.

A CTO title covers very different jobs. Most failed CTO hires trace back to one of these.

  • 01

    The last stage’s CTO.

A leader who ran a 400-person organization who can no longer ship the first version, or a seed-stage builder who has never presented to a board.

  • 02

    A vision that never aligned.

The CEO and the new CTO wanted different products, and it surfaced in the first roadmap, not the interviews.

  • 03

    A résumé of logos.

Big-company names on the profile, but no clear account of what they designed, decided or changed.

  • 04

    Surprises in diligence.

Technical debt and security gaps an investor or acquirer found before the CTO did.

Our approach

We trace what a CTO changed, end to end.

A CTO executes the CEO’s vision in software: the platform, the team and the trade-offs between them. So we skip the buzzwords and walk through what a candidate took from point A to point B, from the architecture to the revenue it supported. Every CTO we present meets our HEART standard.

  • The system, end to end: the architecture they chose, what they would change now, and how it tied to the product, the market and the business.
  • The team behind it: the leaders they hired and developed, and who followed them to their next company.
  • Stage fit: whether they have done this at your headcount, funding stage and pace, not only at a bigger or smaller one.
  • The questions they ask: a strong CTO asks about the roadmap, the tech debt and the budget before the compensation.

The HEART standard

What we look for beyond skills and experience, in every candidate we present.

  1. High agencyPeople who see what needs to be done and act without waiting to be told.
  2. ExecutionPeople who turn ideas into results.
  3. AccountabilityPeople who own the outcome, not just their piece of the work.
  4. ResourcefulnessPeople who figure things out when the answer isn’t obvious.
  5. TransparencyPeople who communicate clearly, honestly, and early.
Who this is for

When a CTO search is the right call.

A good fit when
  • Seed to Series C startups hiring a first CTO, or replacing a founder-CTO who wants a different role.
  • Scale-ups whose platform or engineering organization has outgrown its technical leadership.
  • Established companies modernizing a legacy platform or building an AI capability into the product.
Consider another model when
  • CIO roles focused on internal IT. We search for product and platform technology leaders.
  • Fractional or interim CTOs. We search for leaders who join full time.
  • Title-only hires. If the role is a senior engineer with a CTO title, we will say so and scope it honestly.
How a search works

From the vision to the start date.

How executive search works
  1. Define the mandate

Where the business is now, where this leader must take it in the first year, the team and systems they inherit, and the budget they will work within.

  2. Map and approach

We approach leaders directly, most of whom are not looking, with an anonymized brief that makes the role clear without naming the company.

  3. Assess, present, close

Deep conversations and references on every finalist, then compensation, equity, counteroffers and relocation handled through the start date.

Every open engineering role for five years
I don’t hire often, because people stay on my teams for a very long time. The few times I’ve hired over the last five years, I’ve always been vendor neutral, and TekRecruiter has been the staffing partner that filled every one of those open engineering roles. They supply great engineering talent, are extremely professional, understand the technology market well, and are always a pleasure to work with.

Java automation framework engineer, then senior software engineers
Working with TekRecruiter is absolutely amazing. Whenever I have the hardest reqs, the ones that have been open the longest and that every other agency is tapped out on, I know TekRecruiter will fill them. I watched them fill one of the toughest roles I owned. The hiring team needed someone who could build a Java automation framework from scratch, and we had worked the search for six straight months with at least 12 or 13 vendors. TekRecruiter sent one candidate, and he got the job. Since then, while following all our proper processes, I reach out to TekRecruiter whenever we can use agencies, and they have delivered on our toughest senior software engineering roles every time. I highly recommend working with them.

Questions

CTO search questions, answered.

What does a CTO do?

A Chief Technology Officer owns the company’s technology strategy and the engineering organization that delivers it: architecture and platform decisions, the technical roadmap, hiring and developing engineering leaders, and representing technology to the board, investors and customers.

How does the CTO role change by stage?

At seed, the CTO is usually the lead architect and still writes code, with a team of a few engineers. By Series B or C, the job is building the organization: managers, a platform that scales, security and compliance, and the technical story in each fundraise. At an enterprise, the CTO sets direction across products and teams, and often leads technology in acquisitions.

What is the difference between a CTO and a VP of Engineering?

The CTO owns technology direction: what to build and how the platform should evolve. The VP of Engineering owns execution: running the engineering team, delivery, process and people. Early-stage companies often combine them; most split the roles as the team grows.

What is the difference between a CTO and a CIO?

A CTO builds the technology the company sells. A CIO runs the technology the company uses internally: business systems, IT infrastructure and support. Product companies usually need a CTO first; a CIO follows when internal systems become large enough to need their own executive.

When should a startup hire a CTO?

When technology decisions start to limit the business: the platform cannot scale, the team has outgrown the founder’s ability to lead it, investors or enterprise customers need a technical executive, or a founder-CTO wants to move into a different role.

Has TekRecruiter placed a CTO recently?

Yes. In 2026 we placed a CTO at a San Francisco marketing technology agency, one of nine leadership searches we filled this year.

Is the search retained or contingent?

Both. There is no one-size-fits-all approach: many of our executive searches are retained and some are contingent, depending on the client, the role and the market. We recommend a model before the search starts.

How long does a leadership search take?

From first outreach to the leader’s start date, our leadership searches average about six months. That includes the search, interviews, compensation negotiation and the notice period at the leader’s current company.

Can the search stay confidential?

Yes. We sign NDAs, describe the role in detail but anonymize the company in first conversations, and share company details only with candidates we know we will present. Replacements for sitting leaders are never posted.

What is the HEART standard?

HEART is the standard we screen every candidate against, beyond skills: high agency, execution, accountability, resourcefulness and transparency. It describes people who take ownership, turn ideas into results and move the business forward. See the standard.
